Opis:
Objectives The aim of this study was to explore the relationship between socio-demographic characteristics and the level of complementary and supplementary person–organization fit (P–O fit). Material and Methods The study sample was a group of 600 Polish workers, urban residents aged 19–65. Level of P–O fit was measured using the Subjective Person–Organization Fit Questionnaire by Czarnota-Bojarska. The binomial multivariate logistic regression was applied. The analyzes were performed separately for the men and women. Results Socio-demographic variables explained small percentage of the outcome variability. Gender differences were found. In the case of men shift work decreased complementary and supplementary fit, while long working hours decreased complementary fit. In the women, age was a stimulant of a complementary fit, involuntary job losses predicted both complementary and supplementary misfit. Additionally, relational responsibilities increased probability of supplementary P–O fit in the men. Conclusions Going beyond personality and competences as the factors affecting P–O fit will allow development of a more accurate prediction of P–O fit. Objectives The aim of the present study was to assess both the direct and indirect effects (i.e., interacting with various job demands) of skill discretion on various psychological outcomes (i.e., emotional exhaustion, intention to leave, affective well-being, and job satisfaction). Material and Methods Data were collected by a self-reported questionnaire in 3 hospitals in Italy. The sample consisted of 522 nurses. Moderated hierarchical regression analyses were employed. Results The findings highlighted the direct effect of skill discretion on reducing emotional exhaustion, intention to leave, sustaining affective well-being and job satisfaction. As regards interaction effect, the analyses indicated that skill discretion moderates the negative effect of disproportionate patient expectations on all the considered psychological outcomes. On the other hand, skill discretion was found to moderate the effect of cognitive demands on turnover intention as well as the effect of quantitative demands on emotional exhaustion and job satisfaction only in conditions of low job demands. Conclusions The study revealed some interesting findings, suggesting that skill discretion is not a resource in the pure sense, but that it also has some characteristics of a job demand. The study has relevant practical implications. Particularly, from a job design point of view, the present study suggests that job demands and skill discretion should be balanced carefully in order to sustain job well-being and worker retention.

The study concerns the moderating role of two variables - hardiness and social support - in the relation between job stressors and well-being. It was checked if there is a connection between hardiness and social support, and if these variables are directly related to the level of well-being. It was also hypothesized that hardiness and social support buffer the negative influence of stressors on well-being. The fact that social support and well-being are multidimensional variables was taken into account. The cross-sectional study was conducted on a group of 200 women employed as office workers. The results showed that hardiness correlates with the indexes of emotional support as well as practical support coming from supervisors. The connection, however, was not strong. Hardiness and social support were directly connected with the level of well-being. Interaction of these two independent variables played a marginal role. As far as the buffering role of these variables was concerned, the results have shown that hardiness did not play a buffering role and social support did to a limited degree only. The results of the study proved that it is justifiable to treat social support and well-being as multidimensional variables.

Prezentowany artykuł stanowi efekt poszukiwań możliwych uwarunkowań funkcjonowania szkoły jako efektywnej organizacji. Autorki, reprezentujące trzy różne obszary badawcze, na podstawie analizy wybranych badań zostały zainspirowane do szerszych poszukiwań mieszczących się w nurcie badań nad szkołą jako pozytywną organizacją. W artykule podjęto problem uwarunkowań utrzymywania się satysfakcji z pracy oraz zaangażowania w organizację. W celu zbadania związków między dobrostanem oraz zaangażowaniem w pracę i organizację a rozwojem zawodowym nauczycieli przedstawiono rezultaty badań prowadzonych w grupie nauczycieli (N = 129). Do badań wykorzystano Kwestionariusz UWES (Ultrecht Work Engagement Scale, Schaufelie i Bakker), Kwestionariusz Dobrostanu w Sytuacji Pracy (KDSP, Czerw) oraz Skalę Przywiązania do Organizacji (Affective Continuance and Normative Commitment Scales, Mayer i Allen). Rezultaty badań wykazały, że istniejący pozytywny związek pomiędzy dobrostanem w pracy a zaangażowaniem w pracę i organizację oraz pozytywny związek między zaangażowaniem w pracę a zaangażowaniem w organizację jest niezależny od długości pracy w szkole. Te wyniki skłoniły autorki do przedstawienia szerszej bazy teoretycznej dla stawianych problemów w nurcie efektywnej organizacji.
In the article the authors discuss well-being and commitment as categories, which may be used in study on the personal growth and job satisfaction of teachers. Paper theoretically is based on organizational positive psychology and raises a subject of well-being and professional commitment category (at organization and work) as a source of life satisfaction. In order to examine relationships between the well-being and commitment to the work and organization the results of the study was presented. The study was conducted among teachers (N = 129). In study were used: UWES Questionnaire for examinations (Ultrecht Work Engagement Scale, Schaufelie and Bakker), Questionnaire of the Welfare in the work situation and Affective Continuance and Normative Commitment Scales. Analysed results showed a positive connection between the well-being at work and engagement at work and the organization and it is not linked with the duration of the professional career. Moreover research showed positive connection between the commitment to work and the commitment to the organization and it is not linked with the length of the work at the given institution. Based on analysed results the new study approach was proposed.
