Purpose – The aim of this chapter is to shed some light on the antecedents of organizational commitment, the mediating role of job engagement and job satisfaction as determinants of organizational commitment within the public sector environment, and the effects that national cultural values may have on these relationships. Approach – This paper presents a review of the works that, from both theoretical and empirical points of view, explore the affecting factors of public employees’ organizational commitment in an international setting. Findings – A comprehensive model has been developed, detailing the expectations on the influence that these factors might have on public employees’ level of commitment, either as mediators or moderators. Research limitations/implications – The main limitation is the paper’s theoretical nature; the subsequent implication is a future empirical research that may prove or disprove these theoretical findings. In addition, there are some other possible mediating factors and antecedents which may be of interest for future researchers. Originality/value – This comprehensive review of the extant literature may provide academics and public managers with a deeper comprehension of how organizational commitment might be achieved, and why some practices may or may not be transferrable from one country to another.Paper type – Literature review

This article refers to the phenomenon of employee engagement as one of the key aspects of contemporary human resources management. The concept of professional engagement is a multi-dimensional approach relating to the positively understood effects of work, welfare of on employee, and optimization of the organization and its environment. Job engagement is believed to be strongly related to such processes as introduction of change in organizations, quality and performance issues, customer satisfaction or health, and effectiveness of people and organizations. Following the widely recognized in occupational health psychology model of Karasek (1979) and its further expansions, the authors of this article look upon work engagement as a subjective, psychological state of employees that emerges in certain circumstances, namely a “healthy” work environment. Following Kara-sek’s thinking it was hypothesised that perception of managable workload and sufficient autonomy will lead to the most required effects, such as higher levels of job engagement and its positive consequences.Thus, the specific purpose of this article is to investigate the way employees perceive their work environment in terms of workload and job autonomy in relation to job engagement. The empirical research was conducted from the perspective of the analysis of professional activity depending on the gender of respondents, limitations of social roles and the situation of women in Poland. The authors of the article conducted a questionnaire survey on a sample of 748 economically active persons, both women and men. The analyses showed statistically significantly higher levels of all three examined dimensions of job engagement (i.e. absorption, dedication, vigour) in women compared to men, together with a lower level of control (professional autonomy) declared by women. Control was a clear predictor of work engagement, to a similar extent in both men and women. In contrast, the relationship of workload with absorption, dedication and vigour proved to be variable and dependent on gender.

This article delves into the multifaceted landscape of local government employees' job decisions (JD) and job engagement (JE) by investigating their tenure intentions. The study employs a novel perspective by examining the influence of prestige, differentiating between internal and external prestige, on local government officials' perceptions. Drawing on data from regression analyses, this research sheds light on the intricate relationship between JD, JE, and the perceived prestige of the local government. The findings of this research demonstrate that local government employees' job engagement and job decisions are indeed influenced by their perceptions of the government's prestige. The data obtained from regression analyses reveal the significance of this relationship. These results have profound implications for the management and leadership of local government agencies. Understanding the pivotal role of prestige in shaping employee behavior can assist in formulating strategies to enhance job engagement, promote job retention, and ultimately contribute to the effective functioning of local government organizations. Furthermore, this study provides a nuanced understanding of the factors driving the commitment and choices of public sector employees, offering valuable insights for policymakers, HR practitioners, and researchers in the field of public administration.

The Job Demands-Resources Theory (JD-R) is a heuristic theory that explains the work engagement and exhaustion by job resources and job demands interaction. The purpose of this article is to use the JD-R as a theoretical framework of work engagement management concept. In the first part of the article the concept of work engagement is presented. The second section explains the theoretical assumption of JD-R. In the third part, the concept of work engagement management is introduced. Work engagement management concept integrates planning, measurement and active modification of job resources and demands, which should lead to the development of work engagement among employees. The conclusion sets out the possible consequences of theoretical and practical application of the proposed concept and points up its limitations.

A characterization of companies of the SME sector in Poland demonstrates the importance of improving the process of human capital management. Analysis of the specific attributes of the companies in this sector and an evaluation of the human capital management system proves the advisability of improving the quality of incentive systems. Another argument is the level of job satisfaction and employee satisfaction. These findings are derived from research carried out on a representative, nationwide sample. It is for this reason that a rational direction for improving the incentive systems is the application of solutions based on a new paradigm that is concerned with the level of employee satisfaction. Such a paradigm becomes not only a substantive, but also an objective necessity under difficult management conditions.

The aim of the article is to present a new Polish tool for measuring the flow experience in professional tasks – a FLOW-W Questionnaire. The questionnaire was inspired by Csikszentmihalyi’s (1990) flow theory and flow in Bakker’s work (2008). On its basis a set of positions was established, on which subsequently an exploratory (study 1, N = 101) and confirmatory (study 2, N = 275) factor analysis was conducted. The analysis showed the possibility of a uni- or bifactorial solution. After checking the theoretical and empirical validity of both solutions, the unifactorial solution was adopted. The validity of the questionnaire was examined, i.a. by correlations with theoretically related variables: work engagement with the UWES questionnaire (Szabowska-Walaszczyk, Zawadzka, Wojtaś, 2011) and affect at work (Zalewska, 2002). The studies showed a significant positive correlation between flow at work and work engagement (0.84) and between flow and positive affect (0.74). The reliability of the questionnaire is very high; α = 0.96. The tool has very good psychometric properties.

The article focuses on the Social Potential of the organization. In accordance with the adopted objective, the components of the potential were described and the conditions of its shaping in the organization were characterized. Taking into account the possible states of combinations of the discussed potential factors, the types of situations important for the assessment of possibilities activating potential were proposed. They were analysed, on the one hand, indicating activities in the field of organization policy, appropriate for shaping, using and developing the potential, and on the other – showing the complexity of the issue and difficulties in the selection of the type of activities. The first part of this article introduces the work engagement concept in a framework of the Job Demands-Resources Theory and discusses a relation between work engagement and job crafting. Next, the author presents the hypothesis that university education can form engaged employees by enhancing students’ self-efficacy beliefs about their ability to effectively crafting their future job environments. On the basis of the Social Learning Theory the author proposed three possible methods on how the university community could promote job crafting behaviors among students. These methods are: trainings and persuasions, modeling, or observation of how university top researchers work, and allowing students to experience success in changing different aspects of the university environment.

Purpose – The article aims to attempt to define the work and organization engagement of the employees of one of the exclusive hotel spa in Poland. The present paper proposes that organizational roles taken by employees differentiate symptoms of their engagement. The research aims to test the hypothesis and to show the differences at the level of concepts and behaviors. Design/methodology/approach – The following study is an attempt to define the work and organizational engagement of employees of one of the exclusive SPA (sanus per aquam) hotels in Poland. The study was conducted using qualitative methods in the form of individual interviews and a group interview. The study described is part of a bigger project implemented in a Hotel. One department within the hotel, the kitchen of the main restaurant, was chosen for analysis. As such, opinions of two managers of various ranks (the Chef and the Deputy Manager of the Hotel) and seven persons from the aforementioned department are presented in this paper. Findings – Data analysis allowed us to conclude that organizational roles performed by employees may, in an influential way, shape the level and mental representation of the work and organizational engagement. Our results show that the higher position an employee has in the organizational hierarchy, the better is his/her understanding and the bigger is level of engagement both in work and in the organisation. What’s more, higher organizational role is conducive to mixing these two perspectives, and the lower role makes them clearly separated.

In according with Job Demands-Resources model high job resources create appropriate job attitudes directly and indirectly through increase of work engagement. The direct and indirect effects of job resources were tested in relation to organizational commitment and citizenship behavior mainly. The study was aimed at investigation the links between job resources and job related subjective wellbeing, measured by job satisfaction and positive affect at work, and also mediating role of the work engagement relating to the above mentioned link. Participants were 316 teachers. As predicted by the Job DemandsResources model, the research results show direct and indirect (via work engagement) effects of job resources on jobrelated wellbeing. High job resources (supervisor support, coworkers support and psychological climate at work) correlated with high job satisfaction and high positive affect at work. Work engagement mediated this links. The results indicate the need to develop Job DemandsResources model.

This paper explores a number of psychological factors related to work engagement in teachers. Using a sample of 449 lower and upper secondary school teachers, it focuses on the Big Five personality traits, respondents’ age, and several factors based on the teachers’ subjective evaluation of their work - including the meaningfulness of their work, job satisfaction, and workload. The results indicate that teachers’ work engagement is connected primarily with their job satisfaction and perception of the meaningfulness of their work (which functioned as predictors), as well as respondents’ Big Five personality traits (of which extraversion and conscientiousness were predictors). Perceived workload emerged as a negative predictor.

Objectives This paper presents the results of research on the scale of psychosocial risks among miners. A comparative analysis was made, comparing the research results with the data obtained from workers in the following industries: metal, energy, chemical and construction – along with an indication of the relationship between stressful working conditions and the occupational functioning of the respondents. Material and Methods The study involved 483 adults employed in mines in Poland. The study on psychosocial risks in the workplace was performed using Psychosocial Risk Scale, developed by the Department of Health and Work Psychology of the Nofer Institute of Occupational Medicine, Łódź, Poland. Psychosocial Risk Scale is the scientifically validated diagnostic tool and is characterized by high reliability and validity of coefficients. Results The analysis of differences in occupational functioning between miners and other workers in heavy industry provides that miners are in general more healthy, less stressed, more positive emotionally and normatively committed to work, more satisfied with work, and more stable in the employment (as opposite to turnover intention) than the other workers. The results suggest that miners with a lower level of stress functioned at work better – they evaluated their health and ability to work better than miners with a higher level of stress. Their intention to change a job was lower than among those experiencing more stress. The most pronounced effect was observed for the influence on this dimension of functioning by job context risks (the higher level of probability, and the higher t-test value). Conclusions Occupational functioning of miners in Poland is better than the other employees in heavy industry. The analysis of differences in occupational functioning dimensions provides that a lower level of psychosocial risk in a workplace is connected with a higher level of job satisfaction, positive affective and normative work commitment and a lower level of turnover intension. Objectives Although there have been studies linking personality to selected aspects of functioning at work, Polish literature reports a shortage of detailed analyses considering, e.g., specific professional groups or certain variables. The aim of our study was to explore the links between personality traits and emotional labor, work engagement and job satisfaction among service workers. Material and Methods The study was based on a cross-sectional, self-report survey of 137 workers representing different service industries in Poland. Each participant received a demographic data sheet and a set of questionnaires: NEO Five-Factor Inventory, the Deep Acting and Surface Acting Scale, the Job Satisfaction Scale and the Utrecht Work Engagement Scale – all in their Polish versions. Results A correlation analysis revealed numerous relationships between the examined variables. However, results of the regression analysis showed that only some personality traits were related with individual aspects of functioning at work. Neuroticism accounted for the phenomenon of faking emotions. Conscientiousness was significantly related to general work engagement, vigor and dedication. Agreeableness and neuroticism significantly predicted job satisfaction. Conclusions Individual personality traits account for various aspects of work functioning. The purpose of this study was to investigate the relationship between work engagement and the psychological traits of employees, such as attitudes towards work and work ethic. Additionally, the study included demographic characteristics of employees and organizational characteristics. Research was conducted using the Polish adaptations of two well known methods: Multidimensional Work Ethic Profile and Utrecht Work Enagagement Scale, as well as the Work Attitude Questionnaire (WAQ) - a new Polish method. 360 adult employees of two large Polish regions took part in the study. The analysis showed a significant influence of hedonic-autotelic attitude, as well as four dimensions of work ethic on work engagement. It seems to be an important conclusion that work engagement turned out to be far more determined by the subject’s psychological traits than demographic and organizational ones. These results, indicating the special role of the perception of work as a central value, can be used only in the area of attitudes towards work formed during adolescence (e.g., at school, in career counseling) but also in the area of motivating the employees by the organization.

Głównym celem artykułu jest ocena zależności pomiędzy wybranymi pojęciami wykorzystywanymi do opisu postaw pracowniczych. Rozważania kończy propozycja powiązania występujących w literaturze pojęć i opracowania teoretycznego modelowego ujęcia postaw pracowniczych. Artykuł opiera się na analizie światowego dorobku z zakresu: satysfakcji, zaangażowania, przywiązania oraz identyfikacji pracowniczej. Wskazując na podobieństwa i różnice pomiędzy opisanymi pojęciami, dokonano próby ustalenia współzależności między nimi. Na podstawie przeglądu literatury z zakresu postaw pracowniczych wskazano problemy, których rozwiązania nie budzą wątpliwości wśród badaczy zachowań organizacyjnych, jak i takie, które wymagają jeszcze dalszych rozstrzygnięć.
The main objective of the article is to evaluate the relationship between different types of job attitudes. At the end of the article the multidimensional model of employee attitudes has been proposed. The text is based on the analysis of the literature review of: satisfaction, commitment, attachment and identification of employees. The author described the similarities and differences between concepts and made attempts to indicate dependencies between them. The paper identifies areas that do not raise doubts about employee attitudes and those that still require further study.
